Leadership Approaches and Models in Health Care
Correlation Between Effective Leadership and Organizational Performance in Health Care
Healthcare organizations use various strategies to ensure high-quality and cost-effective delivery of services while meeting the needs of patients. Organizational performance in healthcare is accessed based on patient satisfaction and the quality of healthcare provided to patients. MacLeod & Clarke (2009) argue that performance is influenced by the ability of top management to engage employees in activities and tasks to improve individual work performance, which is associated with better organizational outcomes. According to Singh Joy (2011), there is a relationship between patient mortality, patient satisfaction and patient safety outcomes, complications, and adverse events. Positive leadership behavior increases patient satisfaction and decreases incidents of adverse events, patient mortality, and patient complications. Effective leadership in nursing is important in creating practice environments with the right level of staffing that supports nurses in preventing negative events, unnecessary deaths, and patient complications. Effective leadership also helps in recruiting the right staff, which can help in increasing the quality of healthcare provided to patients. AL-Habib (2020) argues that effective leadership has a significant impact on decreasing mortality and morbidity rates through effective monitoring of the tasks assigned to staff and the use of resources.
The Importance of Regulatory Professionals Practicing Good Leadership and Effective Strategies for Regulatory Leadership
Regulatory professionals play a significant role in the creation of the regulatory strategy associated with the eventual approval of a product, which is why the practice of good leadership is required to provide a strong command and guidance. Regulatory professionals also need to practice good leadership to collaborate with the teams in charge of product development. It also helps in ensuring that there is adherence to manufacturing requirements that can incorporate guiding inspections of manufacturing facilities and coordination of how an organization responds to inspection results. Another importance is that it facilitates the proper gathering of all materials created in the research and development, on-clinical, pre-clinical, and clinical stages to create a submission package to be approved by regulatory bodies and spearheading the application in the entire approval process. It also helps in monitoring products for any changes after approval that may affect the original approval considerations and complying with requirements for annual and periodic reports as well as negative reporting of events.
The most effective strategies for regulatory leadership are cost optimization and excellence in compliance. Cost optimization incorporates a wide range of strategies, producing more efficient, sustainable, and effective methods of care delivery. In this approach, the clinical, operational, and Information Technology teams in an organization are integrated closely, ensuring that there is optimization across the entire spectrum of care delivery. Cost optimization is essential in healthcare because it helps reduce expenses in areas that have the least impact on patient care while making investments that can achieve more sustainable and better long-term outcomes. It is also essential in realizing good financial stability, empowering healthcare facilities to look past the present, and investing in opportunities for improvements and growth in value-based care. Excellence in compliance is essential in healthcare because it helps in building confidence among stakeholders, regulators, and patients hence fostering collaboration that facilitates improved patient outcomes.
The Concept of Stewardship From Servant Leadership, Christian Worldview, Professional Responsibility, and Their Application in a Health Care Setting
The concept of stewardship relates to the Christian worldview through spirituality. Servant leadership is founded on community and teamwork and focuses on involving others in decision-making (Van Dierendonck & Patterson, 2010). It is additionally based on caring behavior and ethical imperatives, as well as attempts to improve the personal growth of the subjects and the general quality of the institution being served, thus promoting stewardship. The connection between servant leadership and spirituality is also about getting people to a higher level of self-actualization and self-fulfillment by uplifting them to higher levels based on Christ’s emphasis on caring and selfless behaviors(Ewest & Weeks, 2018).In professional responsibility, stewardship guides professionals in generating intelligence based on evidence and information, formulating a strategic direction for policies, establishing and sustaining partnerships, ensuring accountability, and developing a balance between organizational structures and policy objectives. In the healthcare setting, stewardship can be applied by collaborating with the staff in the healthcare facility to get insight into how they can help nurses to shift the practice epistemology, integrating a type of practical reasoning that is based on virtue, thus extending their practice of bearing witness. Nurse stewards have the ability to inform significant change in nursing practice based on their capability to act upon their attribute qualities, including courage and self-discipline. Nurse leaders expressing stewardship at service points could help nurses improve their practice of being available for clients and bearing witness as they focus on transcending experiences of illnesses, disease, and suffering.
Informal and Formal Leadership in Health Care Organizations
Formal leadership comes from authority, structure, and power and often comes in the form of commands or orders. A formal leader gets his or her strength from having official authority within an organizational structure. They usually provide mandates or commands to subordinates (Luria & Berson, 2012). Informal leadership, on the other hand, comes from influence, relationships, and connections and often comes in the form of favors. Informal leaders create influence by building relationships and connecting with others. Informal leaders influence others by serving as advocates for the business and increasing the contributions of others and their own, mainly through building relationships, influence, expertise, and knowledge (Luria & Berson, 2012). It impacts a healthcare organization by integrating information gathered through interactions across technical and clinical disciplines. Nurses using informal leadership easily influence teams by allowing more team members to be actively engaged in setting performance expectations and goals for the team. According to Domm et al. (2007), nurses using informal leadership have an impact on the quality of service and the level of staff and patient satisfaction. They impact the culture through their general involvement, freely sharing expertise and knowledge, team orientation, and a genuine caring approach toward staff and patients.
Additional Theory or Model That Would Be Effective for a Health Care Leader to Employ
The transformational leadership model would be effective for a healthcare leader to employ. This model can be applied at all levels of an organization, from department, team, division level, and the entire organization. The model schematically represents individualized consideration, intellectual stimulation, idealized influence, and inspirational motivation (Shelton, 2012). It demonstrates the impact that leaders have on followers, which results in positive changes in subordinates. The model suggests that these components must be harmonized to yield a performance beyond the organization’s expectations (Shelton, 2012). The aspects that would be effective are inspirational motivation, idealized influence, and individualized consideration. Inspiration and motivation would be effective because the leader would motivate followers to meet the objectives and goals of the organization. Idealized influence would be effective because it would help in winning the respect and trust of followers hence reducing resistance to change when implementing new decisions. Individualized consideration would be effective because it would nurture talents and staff needs, thus maintaining the continuous development of the healthcare facility.
