Adobe’s Family-Friendly Benefits-An Unexpected Backlash

Adobe’s Family-Friendly Benefits-An Unexpected Backlash

Employees play a vital role in organizational success. Therefore, managers have to ensure that employees’ needs are met. However, managers may face dilemmas when making decisions that require choosing between whether to meet employees’ expectations or the organization’s expectations. This paper reviews the Adobe Case study to determine whether managers like Janis Blancero face a more complicated decision when evaluating the personal requests of employees as opposed to evaluating employees’ individual work performance, the need for establishing policies for granting flexible work schedules, and the contents of the policy and what could be done to resolve Janis Blancero’s dilemma. Question One: Complicated Decisions When Evaluating the Personal Requests of Employees versus Evaluating Employees’ Work Performance

Managers like Janis face a more complicated decision when evaluating the personal requests of employees versus evaluating employees’ individual work performance. According to Pawar (2019), employee well-being is among the main factors contributing to commitment and productivity. Therefore, managers have to ensure that they protect and improve employee well-being. In some instances, enhancing employee well-being may require making complicated decisions to determine whether to accept an employee’s request. For example, an employee may request a flexible work schedule to care for their children or a sick family member, thus making it hard for the manager to make the right decision mainly because other employees may complain because they do not have work schedules. The employee’s performance may reduce when they are not granted a flexible work schedule due to reduced morale. Evaluating an employee’s work performance is less complicated because managers can focus on the organization’s expectations and the targets each employee should meet to determine whether an employee’s performance is satisfactory.

Question Two

The Question of Whether Adobe Should Establish a Policy for Granting Flexible Work Schedules

According to Ramana & Reddy (2017), flexible work schedules enable employees to develop work-life balance. Based on the information in the Adobe Case Study, the main reason behind the employees’ requests for flexible work schedules is to handle personal issues, thus indicating that most employees do not have a work-life balance. Therefore, Adobe should establish a policy for granting flexible work schedules to ensure that all employees receive equal treatment when assigning tasks. A flexible work schedule policy will also restrict employee requests for flexible work schedules by dictating the eligibility criteria. Therefore, it will be easier for managers to justify denying employees a flexible work schedule and prevent complaints suggesting that some employees receive special treatment.

What the Policy Might Contain

One of the things that the policy might consider is the reasons the company will consider when determining whether an employee should be granted flexible work schedules. The reasons may include pregnancy, sickness of an employee or their family member, participation in a national sports event, and childbirth. The second thing the policy might contain is the frequency of requesting flexible work schedules. For example, the policy can specify that employees can only request flexible work schedules once a month. The policy might also explain why an employee may be denied flexible work schedules despite eligibility. The reasons may include indiscipline and poor performance.

Question Three: Resolving the Dilemma

If I were Janis, I would resolve the dilemma by setting a time frame that employees should observe when requesting flexible work schedules. For example, I can specify that employees should send their requests one week before the date they want to begin their flexible work schedules so that the manager has enough time to review their requests and respond. Creating a time frame will prevent unexpected requests and ensure Janis has enough time to decide. I would also resolve the dilemma by putting all requests on hold until a flexible work schedule is created. I would ensure that employees are actively engaged in developing the policy to promote acceptance. According to Mohamed (2021), employees resist change when they are not involved in initiating and implementing the change hence the need to maintain active employee engagement throughout the change process. Therefore, I would inform employees about the proposed change, which includes creating a flexible work schedule policy, its impact on them and the organization, and the need for the policy.
