Introduction

Creating a culture of nursing excellence in a healthcare organization requires strategic planning, effective change management, and transformational leadership. The development of nursing excellence must involve assessing, diagnosing, prioritizing, and proposing a healthcare organization that can demonstrate excellent and quality patient outcomes. This paper provides an Innovative Practice Proposal for Magnet Hospital after identifying and assessing the needs of the hospital.

Description and Purpose of the Innovation

The proposed innovation for the privately owned Magnet Hospital involves the integration of the Magnet Recognition Program (MRP) in the hospital services that would act as a guide in creating a culture of nursing excellence. This program has been considered the highest recognition for nursing services and the healthcare organization to create nursing excellence (Broom & Mary, 2007). This innovation program is operated by the American Nurses Credentialing Center, which provides an avenue to distribute successful practices and strategies used by nurses to improve the quality of patient care by solving the needs of the focused healthcare organization. The adoption of these programs leads to higher percentages of Registered Nurses’ satisfaction, increased Registered Nurse retention and vacancy, improved clinical outcomes, and enhanced patient satisfaction (ANCC, 2011).

Outline of Proposed Innovation

The MRP innovation aims at reducing the mistakes or errors made during the prescription and treatment processes. The implementation of the proposed innovative practice involves increasing the number of registered nurses to fill open positions in the hospital. The application of the innovative practice requires various steps, such as rigorous documentation and site assessment adhering to fundamental principles. The implementation involves transformational leadership, developing a structure that improves staff satisfaction and empowerment, and establishing a professional nursing practice model. The innovative practice also consists of supporting knowledge generation and application as well as focusing on the mechanisms for robust quality improvement (Friese et al., 2015).

To meet the requirements of the hospital stated in the quarterly needs assessment, the innovation aims to improve the quality of patient care through the creation of an excellent nursing environment. The change will focus on meeting the needs assessment of the hospital, such as increasing the retention rates of graduate rates by 6%, increasing the number of applicants for the open nursing positions, and nursing satisfaction by 8%, among other needs assessed during the quarterly needs assessments. Based on the quarterly needs assessment of the Magnet Hospital, medical errors have increased by 18%.

Relevancy of Innovation

The proposed innovation is relevant to the healthcare organization as it focuses on the demonstration of institutional commitment to patient care quality improvement. The proposed change through the MRP identifies the ways that aim to epitomize nursing excellence (Friese et al., 2015). By focusing on the needs of the hospital, the proposed innovation is essential in reducing medical errors that enhance patient safety and satisfaction. The recommended innovative practice of adopting the MRP is also critical for identifying healthcare facilities through a nursing commitment to improving quality, mainly through nursing care delivery and having the required expertise and number of professionals to achieve the set goals of the organization.

Risks and Benefits Implementing the Innovation

The risks associated with the implementation of the innovation include high costs incurred in increasing the number of registered nurses and improving healthcare facilities. The recruitment and retention of nursing staff involve high consumption of funds, especially in meeting the needs of the nursing staff through salaries and wages. The recruitment and selection of new nursing staff also include expenditures such as paying the recruiting team. Another risk of implementing the innovation is that it involves redesigning and making changes that are vulnerable to resistance from the existing staff, which may affect the outcome of healthcare. The benefits of implementing the proposed innovation include improving patient care outcomes and creating a culture of nursing excellence (Arthurs et al., 2017). When nursing staff are satisfied, they are empowered and motivated to improve the quality of patient care.

Barriers and Facilitators of Implementation of the Proposed Innovation

The facilitators of implementing the new proposed innovation include administrative support and the presence of knowledgeable mentors. Having full support from the top management and leaders, as well as mentors of change, makes the implementation process easy. The most common barriers to the implementation of the MRP innovative practice are difficulty in changing practice and lack of insufficient time for research and implementing new ideas. Most nursing staff hold the status quo, which may be a barrier to making further changes to the organization. Also, the implementation process may lack enough time to conduct evidence-based research needed for enhancing the application of the new innovative practice.

Strategies to Support Sustainability

The organization aims to improve the number of staff and reduce medical errors, which would help in maintaining the sustainability of the organization’s innovation. The organization should also conduct a periodical monitoring of the innovation practice as well as do research on methods that could improve its performance within the organization in the future. These strategies are aimed at maintaining the sustainability of the innovation in the future.

Conclusion

Due to the identified requirements identified in the quarterly needs assessment, the proposed innovative practice of adopting and implementing the Magnet Recognition Program in the hospital would improve the overall patient care outcome. It will also reduce medical errors, increase the number of registered nurses, and improve staff empowerment and patient satisfaction.
